Abstract

Working Life in Estonian Transitional Society (by the Example of White-Collar Workers at Saku Brewery)

The article is based on the materials of a master’s thesis defended in the specialty of ethnology at the University of Turku in 2006. The thesis treated of the changes in the working life of the 1990s and first years of the 21st century and people’s adaptation to them from the perspective of Estonian white-collar workers. The focus of the research was the merger of Estonia into the global economic structures and its influence on the working life of ordinary white-collar workers. The master’s thesis was based on semi-structured interviews conducted among 16 white-collar workers of Saku Brewery in the spring and autumn of 2003. The informants had been working at Saku Brewery from ten to forty years; this length of employment at the factory was considered to be long as it comprised the Soviet time and the rebirth of the Republic of Estonia and people still continue working here.
The systematic changes of social and economic environment in Estonia, which occurred in the 1990s, as well as the following developments influenced everyone’s daily and also working life, which constituted an integral part of the former. The article is focused on two changes that occurred at the macro-level of the factory. First, a survey is given of working processes in Saku Brewery, which was bought up by the Baltic Beverage Holding (BBH) based on Finnish and Swedish capital in 1991. Second, the author dwells upon the purchase of the BBH concern by another concern based on Scottish and Danish capital in 2002 and the decision of the new concern to bring the breweries in the Baltic countries under one umbrella – the Baltic Group (BG). At the time when the interviews were conducted, the BG had just been established and exerted direct influence on the employees’ working world. 
During the last fifteen years the working life of the employees of Saku Brewery had been in constant change, which was considered as a normal phenomenon accompanying open market economy. The employees adapted themselves to changes and accepted them as they were made and always found personal strategies and methods for coping with them. 
In the 1990s, against the background of the processes taking place in Estonian society as a whole, work for an enterprise based on foreign capital made the working life of the staff of Saku Brewery more stable and secure. Workers’ opportunities for self-realization in working life increased considerably. To the opportunities and guarantees granted by the BBH, people responded with dedication to their work. The interviews revealed that in the 1990s the employees were solely focused on building up the factory as well as their work tasks, and were more receptive to taking up activities and obligations outside their direct work tasks.
In the context of 2003 the informants characterized their working life with contrary notions. Under the subordination of the BG the atmosphere in Saku Brewery had become more insecure and psychologically more complicated. As negative features, people brought forth the inability of the Lithuanian management to understand Estonian beer market, as well as cultural differences, confusing and changing orders, increasing frugality and decreasing right of decision-making in Estonia. In addition to that, they mention increasing routine in working life, the diminishing recognition and opportunities for self-realization. In comparison to the earlier times, the working day was rationally used only for fulfilling work assignments, which enabled to strictly differentiate it from free time. At personal level, the continuing importance of working at Saku Brewery was strengthened by the length of service, working conditions, proximity of living place, social relations and loyalty to the factory with long traditions.

Статья базируется на магистерской работе, защищенной на кафедре этнологии Туруского университета (Финляндия) в 2006 году. Магистерская работа расматривала изменения в трудовой жизни в 1990-2000-х годах и приспособление к ним с переспективы эстонских служащих. Исследование сосредоточивалось на вопросе, как присоединение Эстонии к глобальной мировой экономике повлияло на труд простого служащего. Магистерская работа основывалась на исследованиях, проведенных весной и осенью 2003 г. среди служащего персонала Сакуского пивоваренного завода (Saku Õlletehas), в ходе исследования было проинтервьюировано 16 работников. Информанты, будучи на работе до настоящего времени, проработали на заводе 10-40 лет, такой рабочий стаж на заводе считается долгим, ибо работники были свидетелями как советского времени, так и находились у колыбели воссоздания Эстонской Республики.
Изменения в системе общественно-экономической жизни Эстонии 1990-х гг. и последующие процессы оказали определенное влияние на каждодневную жизнь человека и связанную с ней трудовую жизнь. Статья сосредотачивается на двух изменениях, произошедших на заводском макроуровне и связанных с процессами приватизации завода. Во-первых, в 1991 году Сакуский завод перешел концерну Baltic Beverage Holding (BBH), базирующемуся на финско-шведском капитале. Во-вторых, в 2002 году BBH был приобретен концерном, основывающимся на шотландском и датском капитале. Ко времени проведения интервью (в конце 2002 г.) концерном BBH было принято решение об объединении пивоваренных заводов Прибалтики в единую группу Balti Grupp (BG), подчиненных централизованному управлению с головным пунктом в Литве.
В последние десятилетия трудовая жизнь работников Сакуского пивоваренного завода была в постоянном изменении, на это смотрели как на нормальное явление, связанное с открытой рыночной экономикой. Работники на ходу приспосабливались к изменениям и акцентировали их, постоянно находя индивидуальные стратегии и методы для того, чтоб справляться с жизнью.
На фоне общих процессов, происходящих в эстонском обществе в 1990-х годах, работа на предприятии, базирующемся на иностранном капитале, дала возможность сделать жизнь служащих Сакуского пивоваренного завода более стабильной и свободной от риска. Увеличились возможности для профессиональной самореализации работников. За полученные от концерна BBH возможности и гарантии отвечали преданностью делу. Из интервью выясняется, что в 1990-е годы работник полностью посвящал себя делу развития завода, а также был готов выполнять работы, непосредственно не связанные с его служебными обязанностями.
В контексте 2003 г. трудовая жизнь характеризуется противоположными мнениями. После подчинения концерну BG обстановка на Сакуском пивоваренном заводе стала для служащих неуверенной и психологически сложной. В качестве негативных черт называются неспособность литовских руководителей понять особенности эстонского рынка, а также культурные разногласия, беспорядочность и изменчивость в требованих руководства, выросшую экономность и уменьшение у эстонской стороны прав самим решать производственные вопросы. Кроме того, работа стала более рутинной, уменьшились возможности для самореализации и получение знаков признания. По сравнению с ранним временем, рабочий день стал использоваться более рационально, причем только для исполнения своих трудовых обязанностей, что сказалось и на строгом отделении работы от внерабочего времени. На важность работы на пивоваренном заводе на индивидуальном уровне существенное влияние оказали трудовой стаж, место жительства, социальные отношения и лояльность заводу.
